dc.description.abstractNorsk: I denne forskningsrapporten presenteres resultater fra delprosjektet Kollegaveiledning som grunnlag for en lærende organisasjon i hovedprosjektet: «Tilpasset opplæring og pedagogisk praksis», som ble ledet av professor Thomas Nordahl ved Høgskolen i Hedmark. Prosjektet har fått midler fra Norsk Forskningsråds program Praksis FoU (praksisrettet FoU for barnehage, grunnopplæring og lærerutdanning). Prosjektet har tatt sikte på å undersøke om LP-modellen er et egnet verktøy i kollegaveiledning for å utvikle en lærende organisasjonskultur i skolen. Rapporten presenterer kvalitative og kvantitative data fra tre skolers arbeid med LP modellen fra høsten 2006 til våren 2008. Høsten 2006 ble LP-modellen vedtatt innført som verktøy for pedagogisk analyse og bedring av læringsmiljøet på 105 skoler i 33 kommuner i Norge. Lillegården kompetansesenter har hatt ansvaret for implementeringen av LP-modellen. Høgskolen i Hedmark (Nordahl, Sunnevåg, Ottosen, 2009) har gjennomført en evaluering av dette arbeidet. I vår forskning under delprosjektet Kollegaveiledning som grunnlag for en lærende organisasjon har vi kunnet benytte de kvantitative data fra to kartlegginger, høsten 2006 og våren 2008, som er grunnlaget for evalueringen av LP-modellen. Resultatene fra vår forskning viser at det er en rekke forutsetninger som må være til stede for at modellen skal fungere i forhold til kollegabasert veiledning. Arbeidsprosessen med LP-modellen forløp ulikt ved de tre skolene. Våre data viser at måten modellen presenteres på i et kollegium ser ut til å ha stor betydning for det videre arbeidet. En top-down implementering, der lærerne får presentert modellen uten at de selv har vært delaktige i en prosess, skaper motstand. Denne motstanden kan være så sterk at den kan overskygge de positive sidene ved modellen som deltakerne oppdager etter hvert. Alle tre skolene framhevet at LP-modellens struktur og oppbygging gav muligheter til tid sammen, og tiden gav igjen rom for refleksjon. Når et problem eller utfordring ble løftet fram, fikk de muligheter til se på saken fra ulike perspektiver før tiltak ble iverksatt. På en av skolene var de særlig opptatt av faglig oppdatering relatert til de utfordringene som ble løftet fram. Dette ble fulgt opp av LP-koordinator på skolen. LP-modellen er organisert i reflekterende lærergrupper med gruppeledere og en koordinator på hver skole. Gruppelederne og koordinator ser ut til å ha avgjørende innflytelse på hvorvidt LP-modellen fungerer som veiledningsverktøy eller ikke. I tillegg er skolens ledelse og forankring av prosjektet hos ledelsen et viktig element. På den skolen der kollegaveiledningen fungerte best sørget koordinator i nært samarbeid med ledelsen, hele tiden for oppfølging og faglig oppdatering. Der var de også svært nøye med å følge modellens implementeringsstrategier. Rapporten viser at LP-modellen kan være et godt verktøy for å fremme kollegabasert veiledning dersom lærerne opplever innflytelse, aktiv medvirkning og støtte fra gruppeledere, koordinator og ledelse, og følges opp med veiledning og skolering underveis.en
dc.description.abstractEnglish: In this research report we present the results from the subproject «Collegial Guidance in Learning Organizations» (Kollegaveiledning som grunnlag for en lærende organisasjon) in the main project «Adapted education and educational practice» («Tilpasset opplæring og pedagogisk praksis»). The main project has been run by professor Thomas Nordahl at Hedmark University College and has also been funded by the Research Council of Norway’ s research programme Practical experience and development in Kindergardens, Schools and Teacher Training Colleges (Praksis FoU ). The objective of this research project has been to find out if Nordahl’s LP-model can assist collegial guidance in learning organizations. In this research report qualitative and quantitative results from the project are presented. During the fall of 2006, the LP-model was implemented in 105 schools in 33 municipalities in Norway. Lillegården Resource Center has been responsible for the implementation process, while Hedmark University College (Nordahl, Sunnevåg and Ottosen, 2009) has been responsible for its evaluation. In our research project we have had access to data-sets from two LP-model survey investigations, carried out in 2006 and 2008. We have also undertaken interview-based surveys and observations of all the participating teachers, coordinators, group-leaders and head-teachers. Result from our research project shows that the LP-model can be a wellfunctioned tool improving collegial guidance. At the same time the results also show that there are certain pre-conditions that need to be present in fulfilling the models intentions concerning this type of guidance. The results show that the way the model is introduced for the teacher is especially important. A top-down implementation seems to reinforce opposition against the model caused by the feeling of non-participation. This opposition seems to cover the positive effects that the participants working with the model discover when working with the model over time. In fact at all three schools the teachers agreed on the unique possibilities offered by the structure of the model, such that they might spend time to reflect about educational challenges. The LP-model gives opportunities to see problems from different perspectives before finding solutions. When different problems arose, the colleagues at one school grabbed the opportunity to receive more professional updating. The coordinator offered professional guidance and specialist literature. The structure of the LP-model presupposes an organization in reflective teacher groups with a group leader for each group and a coordinator from each school. The group leaders and the coordinators seem to possess a decisive role with respect to the model functions. The head of the school and the staff’s obligation towards the project is also of high importance. The most successful implementation and colleague guidance was seen in the school where they were following the structure of the model in a strict fashion and combined this with professional updating, psychological and educational support. The implementation of the LP-model was different at the three schools. The results from our project show that there are different circumstances that influence the implementation. We are presenting some of them in this report. The school that implemented according to the intentions in the LP-model was the most successful with respect to cooperation, job-satisfaction and attitudes against the pupils. This report highlights that there are relations between successful implementation, active support and involvement from school owner/ head teacher and good guidance and leadership from the group leaders, coordinators and the educational and psychological counseling service.
